Analisis Faktor-Faktor yang Mempengaruhi Kepuasan dan Retensi Pegawai di Kantor Kejaksaan Negeri Gunungsitoli

Penelitian ini bertujuan untuk mengidentifikasi dan menganalisis faktor-faktor yang memengaruhi kepuasan kerja pegawai di Kantor Kejaksaan Negeri Gunungsitoli, serta mengkaji pengaruh faktor-faktor tersebut terhadap retensi pegawai. Selain itu, penelitian ini juga mengungkap faktor dominan yang memengaruhi kepuasan kerja dan retensi, serta hubungan antara kepuasan kerja dengan keputusan pegawai untuk tetap bekerja di institusi tersebut. Pendekatan yang digunakan adalah kualitatif dengan teknik pengumpulan data melalui wawancara mendalam terhadap sejumlah pegawai yang dipilih secara purposive. Hasil penelitian menunjukkan bahwa faktor-faktor utama yang memengaruhi kepuasan kerja dan retensi pegawai meliputi kompensasi dan kesejahteraan, peluang pengembangan diri dan pelatihan, lingkungan kerja yang kondusif, kejelasan sistem karir, serta dukungan dari rekan kerja dan pimpinan. Kombinasi kelima faktor tersebut membentuk dasar kuat bagi motivasi, loyalitas, dan keputusan pegawai untuk bertahan. Selain itu, ditemukan hubungan positif antara tingkat kepuasan kerja dengan keputusan pegawai untuk tetap bekerja; pegawai yang merasa puas cenderung memiliki keinginan yang lebih kuat untuk bertahan di institusi. Kesimpulannya, upaya peningkatan retensi pegawai di lingkungan pemerintah perlu diarahkan pada penguatan faktor-faktor kepuasan kerja melalui kebijakan kompensasi yang adil, pengembangan karir, penciptaan lingkungan kerja yang positif, serta penguatan dukungan organisasi dan kepemimpinan yang efektif.
